The Technology Skills Gap: Why Finding Talent Is Only Part of the Challenge

AveniQ Insights: The Technology Skills Gap: Why Finding Talent Is Only Part of the Challenge

It is tempting to treat the technology skills gap as a numbers problem. Australia’s technology workforce is around 967,000 people, down 0.3% in 2025, and a further 259,000 technology workers are needed over the next decade (ACS, Australia’s Digital Pulse 2026).

But for most organisations, the harder challenge is not finding candidates. It is identifying the right capability, assessing it well, and building on it once someone joins.

Why “more candidates” is not the answer

Software engineers are no longer in national shortage in any state or territory (JSA 2025 Occupation Shortage List, via ACS). Yet in the March quarter 2026, 45% of recruiting employers still reported difficulty filling roles (Jobs and Skills Australia, REOS).

When candidates are available but hiring is still hard, volume is rarely the real constraint. Fit is.

The three gaps behind the skills gap

GapWhat it looks likeWhat helps
DefinitionRoles written as lists of tools, with no clear outcomes.Define what the role must deliver in its first 12 months, and separate essentials from nice-to-haves.
AssessmentInterviews test what people know, not how they apply it.Use real scenarios and practical exercises drawn from the work.
AdaptabilityHiring only for today’s technology stack.Value learning agility. Around 40% of new technology workers entered through alternative pathways over the past five years (ACS).

The skills gap is often a clarity gap in disguise.

Quick self-check

Score each statement from 1 (not at all) to 5 (absolutely):

  • We can describe the outcomes this role must deliver in its first year.
  • We know which skills are essential and which can be learned on the job.
  • Our assessment includes realistic work scenarios.
  • We have a plan to grow the person’s capability after they join.

A total below 12 suggests the gap may sit in your process, not only in the market.

Key takeaways

  • Finding candidates is only the first step. Identifying the right capability matters more.
  • Clear outcomes and realistic assessment close more gaps than wider searches.
  • Adaptability and potential deserve as much weight as current skills.
