A strong CV gets someone through the door. It rarely tells you whether they will thrive once they are inside.

Answer these honestly:

  • Does our interview test how someone would handle a real problem from this role?
  • Have we defined what success looks like at six and twelve months?
  • Do we hear from the people the new hire will work alongside?
  • Could we tell the difference between confidence and capability?

If you answered “not really” to two or more, your process may be rewarding presentation rather than performance.

  • Use scenario questions drawn from real work in the role.
  • Ask about a setback and what changed afterwards.
  • Involve a future peer, not just the hiring manager.
  • Weigh learning agility alongside current skills, especially in fast-moving technology roles.
